Depends what gear oil has been put in.If it's standard Castrol Hypoid,it's too thick and will cause this until it's hot.It should have the synthetic red Ford gearbox stuff in it.

Oil probably too thick when it's cold. When the oil warms up it gets thinner and makes gearchanges easier.
The wife's MX-5 has the same problem, not noticed it on my S2 though.

Used to have an Escort RS2000 with an MT75 gearbox. Crunched in all gears when cold after I had had some work done on it. Ford dealer took the car back & replaced gear oil with some Ford sem-synthetic & problem disapeared.

They admitted to putting the wrong stuff in after they had done the work.

I think I'd change the oil (ford ATF) and then change and bleed the clutch fluid and see how I got on.
